Since some of you folks are so bored like talking about The Chinese Journal of Universe:))), so here are some of my random thoughts, and was just wondering what folks would think of the following bosses(forget those ideal bosses):
1. Every new hiring starts with relative low pay but those high achievers (
with reasonable and justified criteria) will receive pay raise accordingly
in a reasonable pace; or Everyone starts with a median pay, then high
performers will receive pay raise accordingly and low ones will receive pay
cuts...
2. A tough boss who is strict (occasionally too much) with high expectation
but offers good training and always gives due credits...and he/she might
kick trainee's ass or fire those people who cannot deliver and with a bad
working ethics...
3. A boss who never cares anything whether u work hard or not, your training
or whatever, one can just have an easy ride but ends nothing...
4. An easy boss who cares but never push anyone...in the end, some trainees
do well while many fails in one way or another...or have an easy ride but
with a so so training and have to struggle later...

不好,虽然作为老板雇人面试看人不准时有发生,但是他自己连对自己识人的信心都没
有(所以才Every new hiring starts with relative low/median pay),还能有啥期
望?

看来看去只剩这个了。

那他care啥?

do well while many fails in one way or another...or have an easy ride but
with a so so training and have to struggle later...
如果他cares那么就不会many fails in one way or another,因为如果他真care他就
会根据每个人特点给出合理化的职业发展建议。

我填的时候它问我需要increase多少,然后提供收入之类的信息...
接着按下一步就有小字说你同意Citi查你的信用记录...
于是这不是Hard Pull?

Which type do you want to be?
My two cents are, discuss with the students about their goals, whether they
just want to graduate, whether they want to go to industry, whether they
want to be faculty, etc. Then set up a plan with each students so that their
goals help achieving yours, whereas yours help achieving theirs.

I think we are on the same page as in some of my early posts...Nonetheless,
with my experience as postdoc dealing with students and techs, I am actually
thinking whether I shall introduce some incentive mechanisms to reward
those high achievers...The goal is indeed to motivate those capable but less
dedicated ones...I am determined to create a vibrant lab atmosphere, not
concerned about those highly goal oriented/disciplined ones at all....
however I am not sure that would be enough to motivate some of less goal
oriented/determined but capable minds...And realistically, I think for
junior PIs, the latter might be the ones we often bump into...
BTW, as you probably know, I have seen so many of my junior PI friends
trying so hard to turn sliver/brick to Gold/sliver...One of my buddy, I know
for sure he is very nice/mentoring adviser; I introduced a student to him
ys ago, on which I regrets so much...He has been struggling so hard and he
kept telling himself: I can not fire him, and what he is going to do: go
back to China or what...After I have talked to the student a number of times
myself, at one point, I told my friend: well u got to do what you got to do
...he is not giving up(or yet?) but in candor it has been really hard on
him and on me to less extent as well...

我之前也发帖询问过此事,但是没有得到非常满意的解答……

这个我承认,但是自己看人不准,却要别人来承担后果(低工资),这就不厚道了。
而且在低工资的前提下,还需要别人一如既往加班有high motivation,才能涨工资,
这就更不厚道了。
本来这行工资按标准给就低,再低下去,还让人活不活。。。
任何一个行当刚开始干都要交学费,当PI也是一样,当然根据个人运气和能力等原因有
人交得多有人交的少,但是没什么原因当PI就要转嫁风险。
另外你是在中国(不愁挑学生)还是美国(很少学生会选新人),如果是在中国,实验
室初期事情很多应该没功夫所有性格的学生都付出很多很多心血吧,挑跟你有chemical
的就行了,又不是让你管一个班。如果是在美国,你只能挑所有面试的最不坏的,这个
你应该有信心能挑出来吧。然后aardlbx说得有道理,看看学生的目标和动力是什么,
再因材施教。
从我作为学生角度看salary这个东西,首先是实验室经费足不足,老板对手下有没有正
常的心态的标准。如果实验室不肯给正常工资,我觉得这实验室肯定没钱或者老板BT。
两者之一都不是有水平的学生的好选择。
如果一个有水平的学生打听到一个老板无论谁都先给低工资,那么我觉得他去的几率不
大,因为他前几个月也是有水平的,只是课题新上手肯定刚开始出结果慢,但是这样就
该接受低工资?无论你搞什么方向,都不是唯一的实验室,何必一棵树上吊死。
不要小看新一代的小孩的头脑,我觉得我很多科学界的事情是上了博士才慢慢懂的,但
是现在跟一些小孩聊聊天,都是人精。
看人这东西也是能学的,所谓看人准,也不过是因为阅人无数之后的总结。比如你上次
推荐错了,你肯定能回头想起来一些蛛丝马迹吧。也有相关的书可以指导。

1. 工资起薪要适中,不应太低,然后加薪看表现
2. Tough only at research progress, but not at work schedule or personal
stuffs. Trust everyone in the lab who comes with a good working ethics. For
those who are not highly motivated,probably their goals are not toward a
academic faculty position, rather than a company job with less research
involved (同意aardlbx的观点).
3. 太自由散漫了,training and mentoring are what PI is supposed to do.
4. Again with what aardlbx has pointed out, 应人而异吧。Give space to those
who are self-motivated and independent, guide those who need help(如果真是烂
泥糊不上墙,就早点让他、她走人吧,当然也要帮助他、她找到下家为好).

that's great and I am the same way: As far as I am concerned, what matters is not how tough/demanding a boss is, but how mentoring/fair he/she is...and the integrity always comes first......unfortunately, there are too many dumbass boss out there, esp Americans...One way I have learned to deal with that is: sometimes you have to fight to win your due respect and let them know your boundary(many of our Chinese fellows (myself included) don't know the culture enough and don't know/dare how to fight for credits/due respect); look at the big picture and think of long term and ignore those needy greedy details...that said, it is still easy said than done...Interestingly I personally
have found most of the Chinese PI I know are tough (sometimes over-demanding
) but fair and willing to help their trainees' career/life (apparently I
also see BT ones)...

孩更没大没小了。。。

Thanks a lot---BTW, I am so jealous of your speeding Chinese input....
还是用中文来澄清吧, (也顺便算是再做一次广告):
1。首先你小人之心了哈, 我说低或平均工资,所以必然是在行业允许接受的范围;
2。引入一个鼓励机制是在合理的范围内体现公平,奖励上进,大锅饭会鼓励后进,滋
生寄生心态;必要的时候,甚至是采取一定的惩处机制或退出机制,但是古话说的好,
上方宝剑不应轻易出鞘,意在威慑!根据人的自律性的不同,适当的机制和压力我觉得
是有益的;某些场合,我信奉毛泽东的团结斗争原则: 以斗争求团结,则团结存;以退
让求团结,则团结亡。
3。 现在工资太低,是一个体系问题,而不是一个JUNIOR PI 可以改变的东西。在过
去的几个月中,我试着去了解学生,技术员,博士后等等工资待遇情况,我已经在多个
场合讨论和反映这些问题,不少地方也在开始松动政策和寻求其他解决方式;但是,这
些牵涉太多,而不是一个JUNIOR PI 可以改变的东西,我想我可以做到的是,在我自己
的一亩三分地里,我会尽我的能力在可以承受的条件下,求同存异(不仅是收入,而且
包括科研,职业选择, 生活的各个方面), 人尽其才,人尽其用,人尽其得,我希望
在我的能力之内,总体上,如果我的学生,技术员,博士后的获得(包括经济,职业发
展和训练, 甚至是做人)不是名列前矛,至少也要在平均水平以上,当然这必须是一
个互动的过程,靠TEAM EFFORTS的。眼下在中国,工资这一块不容易,但是,我想在奖
金,包括申请基金,论文奖金,成就奖金等等实验室PI在立所能及的情况下还是可以有
所为的,不过有些是需要看长远一点的。我以为, 尤其是对JUNIOR PI 来说,PI和
STAFF 是一个利益共沾的共生关系,荣辱共存,水可以载舟亦可覆之。另外,我现在有
一个想法,学习美国的一些做法,不知道会遇到多大阻力,我不介意同学生,尤其是博
士后或者CO-PI(助,副研) 做共同通讯作者,前提是公平的说他们有足够的
SCIENTIFIC的贡献,能够拿到相对独立的基金更好,没有的话,也不会作为一个硬尺度
拒绝考虑作为共同通讯作者,这样他们才会有更大的成长空间和机会,当然我也希望会
有他们更大的工作动力和热情和效率。
4. 与我而言,我最希望看到的是:
A best scenario: 若赶年后,有属于我自己的科学上的东西,和自己很成功的
TRAINNEES(尤其是在科研上的),如果应用上有发展那BONUS;
A second best scenario 科研马马虎虎,但是有很多在各方面做的还不错的TRAINNEES
(不一定是学术);
A less desirable scenario, 自己科研挺好,但是很少有在各方面做的还不错的
TRAINNEES。
and u know the worst scenario:)))
5。目前为止,我面试的重点在人,而不是他们的背景或过去,当然这些都是考虑的因
素了。我的第一个问题基本上是他们的职业学习选择和目标,然后是个性,生活/研究
价值观习惯, 爱好兴趣,自我评价和优缺点,职业道德,再其次是研究学习经历。对于
学生,博士后,我都是先描绘一下前景是多么多么恶劣,是有钱有闲人的职业,可以有
很多其他选择等等,甚至以我自己做的悲吹做范例。
其他方面还可以的,吓不跑的我就会要了。 当然,最后我会强调一下,对有些人而言
,科学是可以多么的有吸引力,我的研究充满挑战和机遇,我是个要求有点高(甚至有
点苛刻,尤其是对那些想从事科研的人--我不排斥我的学生离开科研,但我对他们的
教导方式可能会有很大区别,而且,我可能会对那些醉心科研的人更关注,没办法,这
是在我骨子里的,也不想改了),比较TOUGH,但公平,开明,乐于传道授业,授人以
渔的人。跟着我做人(人品),实力和业绩最重要,脾气古怪点(不能太过,很多有个
性的人甚至是每个人都有这样那样的问题,我自己也在内)不是大问题,只要可以一起
工作,斗争团结, 求同存异,但人品不能有问题, 太自私不行, 其他都是其次。。
。可以很简单,也可以复杂,但是希望一直简简单单。

your generation and our generation are different and then there are even
bigger different with the incoming generation...some are very much spoiled
without a clue...if ever, the three generations had to compete in a same
platform, I don't think the youngest one would even have a chance...anyhow,
I hope you are right on them and time will do its work...

「一國兩區」是國民黨榮譽主席吳伯雄3月會見中共總書記胡錦濤時提出的,消息傳回台灣引起軒然大波,馬英九多次對
該說法表示肯定,綠營認為這是國民黨自我矮化台灣地位。
暗示兩岸和解重於台美關係
他在演講中還提到,要以兩岸和解實現台海和平、以活路外交拓展國際空間、以國防武力嚇阻外來威脅,此為確保台灣
安全的鐵三角。
值得注意是,提出的鐵三角的第一個角,就是以兩岸和解實現台海和平,鐵三角的第二個角,才是台美與其他國家的關
係,這與過去的排法倒轉,顯示兩岸關係已成為台對外關係中最重要組成部分

你想做一个怎样的PI比较明显了,也理解。不过迟早会得到反弹,看你有没有真的大心
脏能扛得住了。
提醒一些可能的事实:
1. 能上好学校的研究生的都有两把刷子;
2. 大学教育出来还未在社会上历练的学生多数心理上没有成熟(跟美国高中生的心理
成熟度差不多);
3. 任何优秀的一群人pool在一起,都会有高矮胖瘦的差别。
